A leadership search should begin with the business problem. Finance may need cash visibility or planning discipline. HR may need manager systems or organization maturity. IT may need architecture ownership or delivery reliability.

Define what the leader will own
Responsibility without decision rights creates weak mandates. Clarify what the role can decide, what remains with the CEO or board and which teams or budgets it controls.

Choose evidence before interviews begin
For each expected outcome, decide what past evidence would make you believe a candidate can deliver it. This produces more consistent assessment than relying on executive presence alone.

Use market feedback as data
If strong candidates repeatedly challenge the same element of the role—scope, title, reporting line, location or compensation—that feedback should be evaluated rather than dismissed.
